Abstract
The high level of turnover intention among Generation Z employees has become a significant concern for organizations, particularly in Surabaya, a city characterized by intense labor market competition. This study aims to analyze the influence of work environment, job satisfaction, and job stress on turnover intention among Generation Z employees in Surabaya, both simultaneously and partially. This study employed a quantitative method with an associative approach, targeting Generation Z employees aged 20–29 years in Surabaya with an infinite population. A total of 150 respondents were selected using the Lemeshow formula through non-probability sampling with a purposive sampling technique. Data were collected via an online questionnaire (Google Form) using a Likert scale and analyzed through multiple linear regression with the aid of SPSS. The results indicate that work environment, job satisfaction, and job stress simultaneously have a significant effect on turnover intention. Partially, work environment has a positive but non-significant effect, job satisfaction has a negative but non-significant effect, while job stress has a positive and significant effect on turnover intention. These findings suggest that job stress is the dominant factor contributing to the increased tendency of job switching among Generation Z employees.
