Abstract
This study examines the effect of non-physical work environment and job satisfaction on the performance of production employees at PT Multi Aneka Pangan Nusantara (MAPN), an Indonesian chocolate-processing manufacturer that has failed to consistently meet its production targets over the past five years. While prior research has examined non-physical work environment and job satisfaction as predictors of employee performance separately or alongside other constructs such as work facilities, motivation, or job stress, limited attention has been given to their joint effect within the food-processing manufacturing sector, particularly among production employees exposed to generational communication gaps and a rigid attendance-based incentive system. This study employed a quantitative explanatory research design, collecting data from 89 production employees through a five-point Likert-scale questionnaire and analyzing it using Partial Least Square Structural Equation Modeling (PLS-SEM) with SmartPLS. The results show that non-physical work environment (β = 0.510; t = 9.632; p < 0.05) and job satisfaction (β = 0.411; t = 6.345; p < 0.05) both exert a significant positive effect on employee performance, jointly explaining 58.3% of its variance. Harmonious peer relationships and reward-fairness perception emerged as the strongest contributing indicators, offering practical implications for human resource management in food-processing manufacturing firms. Keywords: Non-Physical Work Environment; Job Satisfaction; Employee Performance; PLS-SEM; Food-Processing Industry .
