Abstract
Nurses are healthcare professionals who face various work demands, making the maintenance of employee well-being an important aspect in supporting the quality of healthcare services. Employee well-being is influenced by various factors, including work stress, emotional intelligence, and job satisfaction. Therefore, this study aims to analyze the effects of work stress and emotional intelligence on employee well-being through job satisfaction among nurses at BPJS Referral General Hospitals in Surabaya. This study employed a quantitative approach using purposive sampling involving 109 non-civil servant nurses working at three Type A general hospitals serving as BPJS referral hospitals in Surabaya. Data were collected through questionnaires and analyzed using the Partial Least Squares (PLS) method. The results showed that work stress had no significant effect on employee well-being or job satisfaction, while emotional intelligence had a positive and significant effect on both variables. Furthermore, job satisfaction was unable to mediate the effect of work stress on employee well-being but was able to mediate the effect of emotional intelligence on employee well-being. These findings indicate that improving nurses' employee well-being can be more effectively achieved by strengthening emotional intelligence, which in turn enhances job satisfaction, rather than focusing solely on work stress management. Therefore, hospitals need to develop programs that strengthen emotional intelligence and improve job satisfaction to support nurses' employee well-being.
