Abstract
This study aims to analyze the influence of work discipline and work motivation on employee performance, with employee engagement serving as a mediating variable, at the Kremboong Sugar Factory in Sidoarjo. A quantitative approach using a census method was employed, involving all 93 non-managerial permanent employees as respondents. Data were collected through observation, interviews, documentation, and questionnaires, and subsequently analyzed using SEM-PLS with the aid of WarpPLS 8.0. The results indicate that work discipline and work motivation have a positive and significant impact on employee performance. Employee engagement was found to partially mediate the influence of both factors, with indirect effects of 0.180 (VAF 48.3%) and 0.163 (VAF 28.7%), respectively. The characteristics of the Kremboong Sugar Factory—as part of a state-owned enterprise (BUMN) with a structured work system and clear regulations—contribute to maintaining the strong direct influence of work discipline and work motivation on employee performance. Work motivation emerged as the more dominant factor, with a coefficient of 0.404, compared to work discipline at 0.194. Discipline and motivation explain 62.3% of the variation in employee engagement, while the three variables combined explain 59.9% of the variation in employee performance. Therefore, the company needs to sustain work motivation, strengthen the implementation of work discipline, and continuously enhance employee engagement to support improved employee performance at the Kremboong Sugar Factory in Sidoarjo.
