Abstract
The rapid growth of e-commerce transactions drives a high demand for delivery services, necessitating the reliability of field workers. However, the current delivery team faces several issues, including compensation disparity between permanent and contract workers, a lack of clear career paths that diminishes motivation, and high delivery targets that exceed normal capacity. These conditions trigger a high turnover intention, which potentially disrupts the company's operational stability. Therefore, this study aims to analyze the effect of compensation, work motivation, and workload on turnover intention within the delivery team of JNE Express Sidoarjo Branch. This quantitative study utilized primary data obtained from questionnaires distributed to 95 respondents, drawn from a total population of 119 delivery team employees at JNE Express Sidoarjo Branch. The sampling technique employed was simple random sampling based on Slovin's formula. The data were subsequently analyzed using the Partial Least Square (PLS) method with the assistance of the SmartPLS software to test the research instruments and hypotheses. The results indicate that compensation and work motivation have a negative and significant effect on turnover intention, whereas workload has a positive and significant effect. The fairer the compensation and the higher the work motivation, the lower the employees' intention to leave. Conversely, an excessive workload will increase turnover intention. This research is expected to provide valuable insights for the management of JNE Express Sidoarjo Branch to evaluate incentive schemes, clarify career paths, and adjust work target allocations in order to reduce the turnover rate.
