Abstract
Environmental Non-Governmental Organizations (NGOs) often face the challenge of high employee turnover due to career path uncertainty and compensation that is not commensurate with the workload. This requires organizations to pay more attention to the determining factors of employee retention, such as green motivation and job satisfaction. Therefore, this study aims to analyze the role of job satisfaction in mediating the effect of green motivation on turnover intention among environmental NGO employees in Surabaya. This provides an effective strategy for environmental NGOs to reduce turnover intention levels, as job satisfaction is proven to fully mediate the effect of green motivation. This quantitative study utilized a purposive sampling technique involving 52 active employees of environmental NGOs in Surabaya. Data collection was conducted using questionnaires and analyzed using the Partial Least Squares (PLS) method. The results indicated that green motivation directly has an insignificant effect on reducing turnover intention. However, green motivation has a positive effect on job satisfaction, which in turn has a significant negative impact on turnover intention. These findings prove that job satisfaction fully mediates this relationship, confirming that employees' environmental idealism will only effectively reduce turnover intention if it is accompanied by improved job satisfaction.
