Abstract
Job insecurity has emerged as a critical issue at PT Swabina Gatra Gresik, particularly among contract employees who face uncertainty regarding the continuity of their employment. This condition has contributed to a decline in organizational commitment, especially among employees with less than five years of tenure, and reduced job satisfaction due to disparities in compensation between contract and permanent employees. These three factors collectively contribute to the increasing turnover intention among contract workers. This study aims to examine and analyze the influence of job insecurity and organizational commitment on turnover intention, with job satisfaction serving as a mediating variable among contract employees at PT Swabina Gatra Gresik. A quantitative approach was employed, with data collected from contract employees using interval-scaled instruments and attitudinal measures based on a Likert scale. The sample consisted of 95 respondents selected through purposive sampling. Data were analyzed using Structural Equation Modeling (SEM) with the Partial Least Squares (PLS) method. The results indicate that job insecurity has a significant positive effect on turnover intention. In contrast, organizational commitment does not have a significant direct effect. Additionally, job satisfaction was found to mediate the relationship between job insecurity and turnover intention, as well as between organizational commitment and turnover intention.
