Abstract

This study aims to analyze the effect of human resource management practices, including recruitment, training, compensation, and performance appraisal, on the competitiveness of Koperasi Unit Desa (KUD) Anjasmoro Wonosalam District Jombang Regency. The study was motivated by the importance of effective human resource management in enhancing cooperative competitiveness. A quantitative approach was employed using a survey method involving internal employees of KUD Anjasmoro as respondents. Data were analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with the assistance of SmartPLS 4.0 software. The evaluation of the outer model showed that all indicators met the validity and reliability criteria, as indicated by outer loading values above 0.70, Average Variance Extracted (AVE) values above 0.50, and Composite Reliability and Cronbach's Alpha values exceeding 0.70. The evaluation of the inner model revealed an R-Square value of 0.886 and an Adjusted R-Square value of 0.873, indicating that recruitment, training, compensation, and performance appraisal collectively explained 88.6% of the variation in the competitiveness of KUD Anjasmoro. Hypothesis testing demonstrated that recruitment had a path coefficient of 0.287 (t-statistic = 4.177; p-value = 0.000), training 0.240 (t-statistic = 2.556; p-value = 0.011), compensation 0.363 t-statistic = 4.427; p-value = 0.000), and performance appraisal 0.361 (t-statistic = 5.174; p-value = 0.000), indicating that all variables had positive and significant effects on competitiveness. Furthermore, the f² (effect size) analysis indicated that compensation and performance appraisal were the most influential variables affecting competitiveness, with an f² value of 0.804, making them the dominant factors in improving the competitiveness of KUD Anjasmoro. It can therefore be concluded that effective human resource management practices through appropriate recruitment, continuous training, fair compensation, and objective performance appraisal play a significant role in enhancing cooperative competitiveness.
