Abstract
This study aims to examine the effect of work-life balance and perceived organizational support on employee engagement, with job satisfaction serving as a mediating variable among employees of PT X Surabaya. A quantitative approach was employed using a total sampling technique involving 54 respondents. Data were collected through a five-point Likert scale questionnaire and analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM). The results indicate that work-life balance and perceived organizational support have a positive and significant effect on job satisfaction, but do not have a significant direct effect on employee engagement. Meanwhile, job satisfaction has a positive and significant effect on employee engagement and is able to mediate the relationship between work-life balance and perceived organizational support toward employee engagement. These findings contribute to the literature by demonstrating that employee engagement is not directly formed through work-life balance or organizational support, but rather through employees’ positive evaluation of their jobs. This study highlights the central role of job satisfaction as a key psychological mechanism in bridging organizational practices and employee engagement. Therefore, PT X Surabaya should prioritize strategies to enhance job satisfaction through balanced workload management, regular employee recognition, open communication between management and employees, and fair reward systems in order to strengthen employee engagement.
