Abstract
Dynamic environmental changes demand that companies employ adaptive employees capable of managing turnover intention, particularly among Generation Z employees with distinct work characteristics. This study aims to analyze the role of organizational commitment in mediating the influence of transformational leadership on adaptive performance and turnover intention among Generation Z employees at PT Sumber Inti Alam. The study population comprised all 63 Generation Z employees at PT Sumber Inti Alam. The sample used was a saturated sample. Data were collected through questionnaires and analyzed using the Partial Least Squares (PLS) method with the aid of SmartPLS software. The results indicate that transformational leadership plays a role in improving employee adaptive performance, organizational commitment, and turnover intention. Furthermore, organizational commitment has also been shown to increase adaptive performance and turnover intention. Regarding the indirect effect, organizational commitment has been shown to mediate the relationship between transformational leadership and both adaptive performance and turnover intention. These findings suggest that increasing the implementation of transformational leadership and strengthening organizational commitment may not necessarily directly reduce employee intentions to leave the company, particularly among Generation Z employees who tend to have a high need for flexibility, selfdevelopment, and meaning in their work. Therefore, companies need to manage human resources more strategically, taking into account employee psychological aspects and work expectations.
