Abstract

The development of the education sector requires tutoring institutions to continuously maintain service quality through improved tutor performance. One of the key factors influencing this performance is the compensation system provided by the organization, as well as the level of job insecurity perceived by employees. In institutions that employ a contractual work system, such as PT. Benesse Indonesia, these factors may affect job satisfaction, which in turn influences employee performance. This study aims to analyze the effect of compensation and job insecurity on employee performance, with job satisfaction as a mediating variable. The research uses a quantitative approach with 84 offline tutors as respondents. Data analysis was conducted using the Partial Least Squares (PLS) method. The results indicate that compensation has a positive and significant effect on employee performance, both directly and indirectly through job satisfaction. Similarly, job insecurity shows a positive and significant influence on employee performance, either directly or through job satisfaction. These findings suggest that, although job insecurity may create psychological pressure, under certain conditions it can serve as a motivational factor for employees to improve their performance, particularly when supported by a high level of job satisfaction.
