Abstract

Cyberloafing behaviour has emerged as a prevalent form of workplace deviance, particularly among Generation Z employees. As a generation raised in the digital era, Generation Z is characterised by a high dependence on technology and a preference for flexible working arrangements. Given these tendencies, role conflict and job stress are factors that may influence cyberloafing behaviour in the workplace. Accordingly, this study aims to examine the effect of role conflict and job stress on cyberloafing behaviour among Generation Z employees in Sidoarjo. Furthermore, the study investigates the mediating role of job stress in this relationship. The research adopts a quantitative approach with data analysis conducted using Partial Least Squares – Structural Equation Modelling (PLS-SEM), which has been proven effective for testing relationships between latent variables. The sample consists of 90 Generation Z employees in Sidoarjo, selected through purposive sampling. Data were collected via questionnaires distributed to respondents, employing an ordinal measurement scale in the form of a five-point Likert scale. The findings reveal that: (1) role conflict has a positive and significant effect on cyberloafing behaviour; (2) role conflict has a positive and significant effect on job stress; (3) job stress has a positive and significant effect on cyberloafing behaviour; and (4) role conflict has a positive and significant effect on cyberloafing behaviour through job stress. The implications of these findings highlight the importance for organisations to ensure clear role management and to implement effective stress-handling strategies.
