Abstract

Employee job satisfaction is a key indicator of successful human resource management within an organization. Data from the 2021–2025 employee satisfaction index at PERUMDA Air Minum Surya Sembada (Surabaya City’s municipal water utility) reveals that satisfaction levels remain below the company's 90% target, suggesting issues regarding career development and the reward system. This study aims to examine the impact of career development and reward systems on employee job satisfaction at the company. A quantitative approach was employed, targeting a population of 645 permanent employees. The sample size was determined using the Slovin formula with an 8% margin of error, resulting in 126 respondents selected through purposive sampling followed by proportionate stratified random sampling. Data analysis was conducted using Partial Least Squares-Structural Equation Modeling (PLS-SEM) with SmartPLS software. The results indicate that both career development and reward systems have a positive and significant effect on employee job satisfaction; thus, the more favorably employees perceive these aspects, the higher their job satisfaction. The study recommends that the company strengthen fairness in career opportunities and transparency in bonus allocation to sustainably enhance employee job satisfaction.
