Abstract
This study aims to examine the effect of career development and work engagement on lecturer retention at the Faculty of Education, Communication, and Science (FPKS), Universitas Muhammadiyah Surabaya, with organizational commitment serving as a mediating variable. The study also investigates the role of organizational commitment in strengthening the relationship between career development, work engagement, and lecturer retention. This study employed a quantitative approach with an explanatory research design. The study population consisted of 85 lecturers from the Faculty of Education, Communication, and Science (FPKS), Universitas Muhammadiyah Surabaya. A saturated sampling technique was applied, in which all members of the population were included as respondents. Data were collected using a questionnaire and analyzed using the Partial Least Squares (PLS) method with Smart PLS 3.0 software. The findings indicate that career development encourages lecturers to remain committed to the institution while strengthening their organizational commitment. Work engagement enhances lecturers' attachment to the organization; however, it does not fully encourage them to remain with the institution. Organizational commitment plays an important role in linking career development and work engagement with lecturer retention. These findings suggest that improving lecturer retention requires well-planned career development, balanced management of work engagement, and strengthened organizational commitment to support lecturers' long-term dedication and enhance the quality of higher education. Keywords: Career Development, Work Engagement, Organizational Commitment, Retention.
