Abstract

This study addresses the operational challenges at Great Diponegoro Hotel Surabaya, where workload fluctuations and high turnover risks threaten employees' work-life balance (WLB). The purpose is to analyze the direct effects of workload and career development on WLB, alongside the mediating role of Perceived Organizational Support (POS). Utilizing an explanatory quantitative design and a census method, data were gathered from all 51 operational employees and analyzed via PLS-SEM using SmartPLS 4. The results reveal that workload and career development exert a significant positive direct effect on POS. Conversely, POS, workload, and career development demonstrate no significant direct effect on WLB. Furthermore, indirect effect analysis proves that POS fails to mediate any relationships within the structural model due to the rigid 24-hour shift constraints inherent in hotel operations.
