Abstract

This study aims to examine the effect of work discipline on employee performance with job satisfaction as a mediating variable at the Nutrition Fulfillment Service Unit (SPPG) RRR Jaya, Jogoroto District, Jombang Regency, an implementing unit of Indonesia’s Free Nutritious Meal (MBG) Program. Although previous studies have confirmed the discipline–satisfaction–performance linkage in manufacturing, public administration, and GIG-economy settings, no research has examined a mass-production public nutrition kitchen, which constitutes the empirical gap addressed in this study. Using an explanatory quantitative approach, data were collected from the entire population of 50 employees through a saturated sampling (census) technique with a five-point Likert-scale questionnaire and analyzed using Structural Equation Modeling–Partial Least Squares (SEM-PLS) with SmartPLS 4. The results show that work discipline has a positive and significant effect on job satisfaction (β = 0.410; p = 0.001); work discipline has no significant direct effect on employee performance (β = 0.166; p = 0.248); job satisfaction has a positive and significant effect on employee performance (β = 0.522; p = 0.000); and work discipline significantly affects performance through job satisfaction (β = 0.214; p = 0.024), indicating full mediation. The findings imply that improving performance requires enhancing job satisfaction, particularly compensation, rather than discipline enforcement alone.
