Abstract

The rapid growth of the live commerce industry has increased companies' reliance on live hosts as key contributors to digital sales performance. However, the demanding nature of this role, including sales targets, consistent performance expectations, and dynamic work schedules, may lead to increased job stress and higher turnover intention. This issue is also experienced by live hosts of Bodycare X products at the Surabaya branch, highlighting the need to examine the effects of non-financial compensation and job stress on employees' turnover intention. This study aims to analyze the influence of non-financial compensation and job stress on the turnover intention of live host employees at the Surabaya branch of Bodycare X. A quantitative research approach was employed using a survey method involving 56 respondents selected through a saturated sampling technique. The collected data were analyzed using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) method. The findings indicate that non-financial compensation has a negative and significant effect on turnover intention, while job stress has a positive and significant effect on turnover intention. These results suggest that improving non-financial compensation can reduce employees' intention to leave the company, whereas higher levels of job stress are associated with an increased intention to resign. Therefore, companies should enhance non-financial compensation and implement effective job stress management strategies to improve employee retention.
