Abstract

PT XYZ is a company operating in the service industry and is located in Surabaya. The company faces human resource management issues, particularly among operational employees, such as a high turnover rate and a decline in employee attendance. This study aims to analyze the effects of compensation, motivation, and workload on employee job satisfaction and performance. The research method employed is Partial Least Squares (PLS), with data collected through the distribution of questionnaires to PT XYZ employees and analyzed using SmartPLS. The results indicate that compensation (t = 2.450), motivation (t = 3.706), and workload (t = 3.614) have a significant effect on employee job satisfaction. Furthermore, job satisfaction has a significant effect on employee performance (t = 2.537), and compensation also has a significant direct effect on employee performance (t = 2.051). In contrast, motivation (t = 1.188) and workload (t = 0.563) do not have a significant direct effect on employee performance. The resulting structural model equations are Y1 = –0.159X1 + 0.512X2 + 0.446X3 and Y2 = 0.185X1 + 0.390X2 + 0.260X3. These findings are expected to provide practical considerations for companies in managing human resources.
