Abstract
Human resources (HR) are a key element in the dynamic service industry, as the success of services heavily relies on optimal employee performance. Amid rising customer expectations and increasingly critical consumer behavior, companies are required to continuously strengthen employee competencies to remain competitive. On the other hand, companies also need to provide career development opportunities and pay attention to employee job satisfaction to create a positive reciprocal relationship and make employees feel valued for their contributions. This study aims to determine the effect of competencies and career development on employee performance. Additionally, this study also examines the mediating role of job satisfaction in that relationship. The approach used in this research is quantitative with data analysis techniques of partial least square-structural equation modeling (PLS-SEM), which has proven to be effective in testing the relationships between latent variables. The sample in this study consists of 72 production employees from PT Aerofood Indonesia Surabaya Unit, selected using total sampling or census technique. Data collection was carried out by distributing questionnaires to respondents, using an ordinal measurement scale in the form of a 1–5 Likert scale. The research findings show that: (1) competence has a positive and significant effect on employee performance; (2) career development has a positive and significant effect on employee performance; (3) competence has a positive and significant effect on employee performance through job satisfaction; and (4) career development has a positive and significant effect on employee performance through job satisfaction. The implications of these results and findings emphasize the importance of integrated strategies for enhancing competence and career development with efforts to maintain and improve job satisfaction to optimally drive employee performance.
