Abstract

This research analyzes the effect of workload, work stress, and work environment on nurses' turnover intention at Wiyung Sejahtera Hospital. The method used is quantitative with a Partial Least Squares–Structural Equation Modeling (PLS-SEM) approach, involving 99 nurses through a Likert scale questionnaire. The results indicate that workload and work stress have a significant positive effect on turnover intention, meaning that the higher the workload and stress, the greater the intention for nurses to leave. Conversely, the work environment has a negative effect, suggesting that a good environment can reduce turnover intention. These findings emphasize the importance of managing workload, reducing work stress, and creating a conducive work environment to enhance the retention of healthcare personnel and the quality of hospital services. The research also discusses the indicators of the variables and the validity and reliability of the instruments, as well as provides strategic recommendations for human resource management in healthcare institutions.
