Abstract

Turnover intention is one of the challenges in human resource management that can affect workforce stability and the continuity of a company’s operations. One factor that is considered to be associated with turnover intention is compensation, which may include wages, allowances, and performance recognition. However, the effect of compensation on turnover intention may occur through job satisfaction as a mechanism that mediates this relationship. This study aims to analyze the effect of compensation on turnover intention, the effect of compensation on job satisfaction, the effect of job satisfaction on turnover intention, and the role of job satisfaction in mediating the effect of compensation on turnover intention among daily freelance workers at PT Temprina Media Grafika (Packaging) Surabaya. This study employed a quantitative approach using a saturated sampling technique involving 102 daily freelance workers. Data were collected through questionnaires and analyzed using the Partial Least Squares-Structural Equation Modeling (PLS-SEM) method with the assistance of SmartPLS 4. The results showed that compensation did not have a significant direct effect on turnover intention. Compensation had a positive and significant effect on job satisfaction, while job satisfaction had a significant effect on turnover intention. Furthermore, job satisfaction was found to fully mediate the effect of compensation on turnover intention. These findings indicate that compensation can influence turnover intention through the formation of employee job satisfaction. Therefore, the company needs to evaluate its compensation system and improve job satisfaction as an effort to manage employees’ tendency toward turnover intention.
