Abstract

Integrated Pos PAUD Terpadu have a strategic role in early childhood education in Surabaya City, but their sustainability is highly dependent on the work motivation of teachers. In practice, teachers face challenges such as minimum student enrollment targets, accreditation standards, competition among institutions, and limited incentives. Therefore, it is important to better understand their motivation. This study aims to analyze the factors that shape teachers’ work motivation in Integrated Pos PAUD Terpadu in West Surabaya City area, based on Herzberg’s Motivation-Hygiene Theory. A quantitative approach with factor analysis was used, involving 108 respondents selected through purposive sampling. Data were collected using a Likert-scale questionnaire and analyzed with SPSS 27. The results show that 26 variables are grouped into 5 new factors, namely performance and self-actualization as the dominant factor, work system and operational support, work relationships and social relationships, compensation, and job autonomy, which together explain 69.120% of the variation in teachers’ work motivation. Teachers’ work motivation is formed by a combination of internal and external factors that complement each other.
