Abstract
Employee performance is a key determinant of sustainability in Micro, Small, and Medium Enterprises (MSMEs), yet it is often constrained by limited organizational support, suboptimal work engagement, and fluctuating employee loyalty. These challenges are particularly critical in labor-intensive MSMEs such as the Batik Satrio Manah MSME Center, which relies heavily on consistent workforce performance. This study aims to examine the effects of organizational support and work engagement on employee performance, with work loyalty as an intervening variable. A quantitative survey approach was employed, involving 52 employees selected through total sampling. Data were analyzed using Partial Least Squares– Structural Equation Modeling (PLS-SEM). The results indicate that organizational support has a positive and significant direct effect on employee performance, suggesting that organizational attention and support directly enhance employees’ work outcomes. Work engagement also exerts a positive and significant effect on employee performance, highlighting the importance of employees’ energy, dedication, and absorption in achieving optimal performance. However, organizational support does not significantly influence employee performance through work loyalty, indicating that loyalty does not strengthen the relationship between organizational support and performance. In contrast, work engagement significantly affects employee performance through work loyalty, demonstrating that loyalty acts as an effective mediator that strengthens the impact of work engagement on performance. These findings underscore that improving employee performance in MSMEs is more effectively achieved by strengthening work engagement that fosters emotional loyalty, rather than relying solely on organizational support to build new loyalty. Practically, MSMEs should prioritize the creation of a supportive work climate that enhances psychological involvement, encourages meaningful work experiences, and implements performance-based recognition systems to ensure sustainable employee performance and organizational competitiveness.
