Abstract
study aims to analyze the influence of transactional leadership style, career development, and work-life balance on turnover intention, with job satisfaction as a mediating variable at PT. Arina Multikarya Makassar. The background of this research stems from the phenomenon of a high employee turnover rate in 2024, reaching 57%, which reflects issues in job satisfaction, career development opportunities, and work-life balance. This situation leads to organizational instability and reduces employee loyalty to the company. This research employs a quantitative approach with a survey method using a questionnaire distributed to 243 active employees. Data analysis was conducted using the Partial Least Squares Structural Equation Modeling (PLS-SEM) method to test both direct and indirect relationships between variables. The results of the study show that transactional leadership style does not have a significant effect on turnover intention, indicating that rewards and punishments as external motivations are ineffective in reducing employees' intentions to leave. In contrast, career development and work-life balance have a significant negative impact on turnover intention, where promotion opportunities, training, and good work-life balance can reduce employees' desire to leave the company. Additionally, job satisfaction does not mediate the relationship between transactional leadership style and turnover intention, but plays an important role in mediating the effect of career development and work-life balance on turnover intention. These findings highlight the importance of clear career development programs and better work-life balance policies in improving job satisfaction and reducing turnover intention.
