Abstract
In nursing practice, especially among nurses who are married and have children, the challenges of work-family conflict and workload often contribute to a decline in performance. These conditions not only affect the balance between personal and professional roles but also increase work-related stress levels, ultimately leading to a decrease in service quality. This study aims to analyze the effect of work-family conflict and workload on nurse performance, with work stress as a mediating variable, among nurses at RSUD Ibnu Sina Gresik. This research employs a quantitative approach using a survey method. The data were analyzed using Structural Equation Modeling based on Partial Least Squares (SEM-PLS). The study sample consisted of 122 nurses selected through purposive sampling based on specific criteria. The research instrument was a questionnaire that had passed validity and reliability tests to ensure measurement accuracy. The results indicate that both work-family conflict and workload have a negative and significant effect on nurse performance. Furthermore, work stress was proven to be a significant mediating variable in this relationship, indicating that higher role conflict and workload lead to greater stress, which in turn reduces nurse performance. These findings offer practical implications for hospital management in designing more adaptive work policies, adjusting workload, and providing emotional and professional support such as training and counseling. Future research is encouraged to further explore other organizational factors that may influence the performance of healthcare workers.
