Abstract

High turnover intention is one indicator of employee retention problems within an organization. Based on PT X Surabaya’s internal data, the employee turnover rate from 2024 to 2026 ranged from 17.5% to 24%, exceeding the normal threshold of 5–10% per year, which indicates problems related to job satisfaction, job embeddedness, and commitment. This study aims to determine the effect of job satisfaction and job embeddedness on turnover intention, with commitment as a mediating variable, among employees of PT X Surabaya. This study uses a quantitative approach, with a population of 40 active non-managerial employees. The sample was determined using a saturated sampling technique, so the entire population was used as respondents. Data were collected through questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) with SmartPLS software. The results show that job satisfaction has a negative and significant effect on turnover intention, while job embeddedness has no significant effect on turnover intention. Commitment partially mediates the effect of job satisfaction on turnover intention and fully mediates the effect of job embeddedness on turnover intention. Thus, the higher the job satisfaction and commitment employees feel, the lower their desire to leave the company. This study recommends that the company develop a clear and transparent career path, ensure that job placement matches employees’ abilities and career goals, and strengthen employee loyalty in order to reduce turnover intention.
