Abstract

This study aims to examine the effects of emotional intelligence, work environment, and compensation on employee performance, with job satisfaction as a mediating variable among Generation Z employees in cafés in Surabaya City. Although previous studies have confirmed the relationships between emotional intelligence, work environment, and compensation across various industries, no study has comprehensively examined these phenomena among Generation Z workers in the rapidly growing café service industry in Surabaya City, representing an empirical gap addressed by this study. Using a quantitative explanatory approach, data were collected from 105 Generation Z employee respondents through a five-point Likert scale questionnaire and analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with SmartPLS 4. The results show that emotional intelligence has a positive and significant effect on employee performance (β=0.308; p=0.001); work environment has a positive and significant effect on employee performance (β=0.247; p=0.003); compensation has a positive and significant effect on employee performance (β=0.209; p=0.038); emotional intelligence has a positive and significant effect on job satisfaction (β=0.206; p=0.025); work environment has a positive and significant effect on job satisfaction (β=0.285; p=0.000); compensation has a positive and significant effect on job satisfaction (β=0.505; p=0.000); job satisfaction has a positive and significant effect on employee performance (β=0.230; p=0.039); job satisfaction does not mediate the effect of emotional intelligence on employee performance (β=0.047; p=0.106); job satisfaction does not mediate the effect of work environment on employee performance (β=0.066; p=0.083); and job satisfaction does not mediate the effect of compensation on employee performance (β=0.116; p=0.069). These findings imply that improving the performance of Generation Z employees in cafés in Surabaya City requires a direct focus on strengthening emotional intelligence, improving the work environment, and implementing fair compensation schemes, rather than relying on fluctuations in job satisfaction.
